| 摘 要： | 文章的理论创新意义在于，尝试将知识共享行为进一步区分为组织导向和个人导向两个维度，进而研究了两种不同的行为导向对共享有效性的差异影响。通过对127家企业的647个有效样本的实证研究表明，虽然两种导向的知识共享行为对共享有效性均具有显著的正向影响，但组织导向知识共享对共享有效性的影响显著强于个人导向知识共享对共享有效性的影响，并且两种共享导向对于共享满意度、工作效率提升和知识创新促进三个维度的影响也存在明显差异。研究表明，员工的知识共享是选择性很强的行为过程，共享的行为导向对共享有效性产生重要影响。
