团队承诺影响研发人员创造力的实证研究:知识共享为中介变量

摘    要:研发人员创造力是企业赢得竞争优势的关键驱动因素.通过对国内多个城市183名IT企业研发人员的调查,以知识共享为中介变量,实证研究了团队承诺影响研发人员创造力的作用机制.结果表明,研发人员的情感承诺正向影响其知识共享行为,并进而正向影响其创造力.持续承诺也显著影响研发人员创造力,但它对知识共享行为及创造力均具有负向影响.知识共享的中介效应显著.最后,对企业HRM实践提出相应指导,给出结论与展望.

Abstract:Creativity of R&D professional is one of the main forces for enterprises to achieve competitive advantage.Using data from 183 R&D professionals in some main cities of China,this study found that(a)affective commitment to group impacted positively on R&D professionals' knowledge sharing behavior and further creativity,(b) continuance commitment to group had a negative effect on R&D professionals'knowledge sharing behavior and creativity separately,(C) knowledge sharing behavior had a complete mediation effect on the relationship between commitment to group and creativity.Implications of these results for HRM practice and future research were discussed.
