高管团队内部薪酬差距是高管团队薪酬设计的重要组成部分,它对企业的经营绩效具有十分重要的影响。边际生产理论、行为理论和锦标赛理论在薪酬差距对组织绩效影响关系方面的认识有很大的差别,形成了争锋相对的观点。基于这三种不同的理论,研究发现高管团队内部薪酬差距对于企业绩效具有正向影响,符合锦标赛理论的预期,这为企业高管团队内部薪酬的制度设计带来政策启示。通过高管团队内部薪酬差距与企业经营业绩关系的分析,我们可以设计更有效的薪酬体系,从而提高公司的经营业绩,以最少的成本获得最大的经济利益。     

我国上市公司内部薪酬差距的经验研究

本文以2010年沪深两市A股上市公司为研究对象,通过将企业内部薪酬差距划分为高管团队薪酬差距和高管与员工薪酬差距,探索了薪酬差距的现状及其与公司绩效的关系.结果发现：高管团队平均薪酬差距在2倍以上,高管与员工平均薪酬差距在6倍以上;高管团队薪酬差距受行业、企业规模和最终控制人的影响,高管与员工薪酬差距则受行业、企业规模和地区因素的影响;高管团队薪酬差距、高管与员工薪酬差距对公司绩效均有显著的正面影响,但非国有控股上市公司的高管团队薪酬差距、高管与员工薪酬差距对公司绩效的正面影响较弱,这说明非国有控股上市公司内部薪酬差距过大,应加以控制.     

星级酒店薪酬激励和约束机制研究
