国有企业员工工作-家庭冲突及其与工作倦怠的关系

为揭示国企员工工作-家庭冲突状况及其与工作倦怠的关系,本文采用工作倦怠问卷、工作-家庭冲突问卷对某集团648名国企员工进行调查。结果表明：男性员工家庭侵扰工作的得分,显著高于女性员工;国企员工的家庭侵扰工作,在性别和职务上存在显著交互作用;工作-家庭冲突与工作倦怠相关,在控制了人口学变量对工作倦怠的影响后,工作-家庭冲突对工作倦怠的具体表现做出了有效预测。实施员工援助计划,可以缓解工作-家庭冲突,预防工作倦怠的发生。

工作倦怠作为工作压力产生的不良后果,不仅影响员工的身体和心理健康,还牵制了企业的进一步发展。目前大部分企业员工的工作倦怠状况不容乐观,亟待改善。工作倦怠的成因众多,但大致可分为二类,情境因素和个人因素,其中,情境因素即组织环境决定工作倦怠的产生,包括工作特征因素、组织特征因素、职业特征因素和社会文化因素,个人因素通过人口统计学变量和人格特质影响工作倦怠的发展。本文就此从情境和个人二方面提出了相对应的干预措施。
