摘    要:总结了影响组织认同的组织因素,并依据不同因素的性质与作用阶段,将其分为组织外部特性和组织内部环境两类。在此基础上,结合个体的任期阶段,分析了组织因素对个体组织认同过程的影响。以长三角地区十多家企业的289名员工为样本得出:个体的组织认同过程可分为三个阶段,不同阶段的组织认同及其影响因素都存在较大差异。最后,基于本研究结论,从管理活动的角度提出了提升个体组织认同的建议。

Abstract:This paper summaries organizational factors(OFs) which influence the organizational identification(OI),and divides it into organization external feature and organization internal environment by different characteristics and effective periods.On this basis,the paper analyzes the impact of OFs on individual OI process by considering individual tenure period.Through the sample of 289 employees from more than 10 enterprises in the Yangtze River Delta,the paper proves that(1) individual OI process can be divided into three periods;(2) in different periods,individual OI degrees and its OFs have greater differences.Finally,based on the conclusions of the study,several advices are proposed to promote the individual OI from the perspective of management activity.
