员工心理资本与对组织承诺传导机制的实证研究

摘    要:运用中介作用模型检验了心理授权作为核心构念在心理资本和组织承诺关系间起到完全中介的作用;而心理授权的4个维度(意义、自主性、能力和影响力)分别在心理资本和组织承诺的关系间起到部分中介的作用,从而揭示了心理资本对组织承诺的影响机理,同时也说明心理授权作为整体构念超过了单一维度的影响和作用。

Abstract:With mediation model,the test shows that psychological empowerment as a core construct plays a full mediating role between psychological capital and organizational commitment,and the four dimensions of psychological empowerment(meaning,autonomy,competence and influence) play mediating role between psychological capital and organizational commitment respectively.The results reveal the mechanism that psychological capital effects on the organizational commitment,and show that psychological empowerment's effec...
