工作家庭冲突与退缩行为:家庭友好实践与工作意义的调节作用

摘    要:本文以387名制造业员工为研究对象,采用问卷和档案资料两种方法,考察了双向的工作家庭冲突对三类退缩行为(迟到、早退和缺勤)的影响,并考察了家庭友好实践与工作意义对上述影响的调节作用.结果表明:WIF对各种退缩行为均无显著影响,FIW对各类以及总体退缩行为均有显著增强作用."政策友好"能显著减少各类以及总体的退缩行为."文化友好"则可能显著增加各类以及总体退缩行为.工作"使命"不仅对各类退缩行为均有直接的抑制作用,而且还对"FIW→各类退缩行为"的调节作用均显著.对"使命"感高者,其退缩行为随FIW的升高不升反降;对"使命"感低者,其退缩行为随FIW的升高快速增加.
