非正式网络中隐性知识传递的影响机制研究

摘要：有效的知识传递是企业获取竞争优势的重要途径，非正式网络凭借其良好的互动性，快速的传播速度决定了它在隐性知识传递中的重要作用。尽管当前对于隐形知识传递的影响因素已有较多的研究，但对于非正式网络中隐性知识传递的具体机制，目前还少有系统性的实证研究。本研究对高技术企业内部员工的非正式网络进行研究，提出并验证了非正式网络中隐性知识传递的影响因素和影响机制模型。该模型主要包括三点：首先，网络特征和联系特征对知识传递效果具有显著的促进作用；其次，个体的沟通意愿和沟通频率对于网络特征与知识传递效果之间的关系起到中介作用；最后，知识缄默性对于信任、工作互动程度与知识传递效果的关系存在调节效应，信任、工作互动对知识传递效果的促进作用随着知识缄默程度的增大而逐渐增强。
