企业奖酬对员工创新绩效影响的研究评述

摘    要:创新是企业发展和生存的动力,也是促进企业管理效率和管理模式改变的重要手段。企业给予的各种奖励政策,包括内在奖酬和外在奖酬,能否促进员工的突破性创新,帮助企业获取更大的进步?从行为视角出发探讨我国社会背景下企业内外在奖酬对员工突破性创新的影响,以及工作投入的中介作用和组织创新氛围的调节作用, 发现:内外在奖酬对员工突破性创新均有显著促进作用,工作投入在其中起到了中介的作用;组织创新氛围正向调节了内外在奖酬与员工突破性创新的关系;特别地,组织创新氛围对奖酬与员工突破创新之间关系的调节作用是以工作投入为中介的。

Abstract:From the perspective of behavioral theory, this study discussed the effects of intrinsic and extrinsic rewards on employees' radical innovation in the Chinese context, as well as the mediating effect of work engagement and the moderating effect of organizational climate of innovation. The results showed that intrinsic/extrinsic rewards had a significant positive effect on radical innovation, and work engagement mediated the relationship; meanwhile, the organizational climate of innovation positively moderated the relationship between intrinsic/extrinsic rewards and radical innovation, and the moderating effect was mediated by work engagement. At the end of this paper, the theoretical value as well as the practical implication was discussed and put forward.
