不同心理契约满足状态下员工结果变量比较研究

摘    要:根据员工对组织的期望和组织履行义务的程度不同,可以将员工的心理契约分成代表不同满足程度的四种类型(期望高,履行高;期望高,履行低;期望低,履行低;期望低,履行高)。不同类型下,员工的组织公民行为没有显著差异、员工的离职倾向和对高层的信任存在显著差异。

Abstract:Employees' psychological contract could be divided into four types according to employees'expectation and organization fulfilling its own obligations. They are expectation high & fulfilling completely, expectation high & fulfilling incompletely, expectation low & fulfilling incompletely, and expectation low & fulfilling completely. The author found that under different types, employees' organizational citizenship behavior were the same. However, employees' intentions to remain and trust to top management were different significantly.
